This morning at the Alliance of Independent Agencies People Forum, we brought together a room full of brilliant indie agency leaders to review the latest Major Players | B Corp™ census data specifically cut for indies, then I chaired a panel to dive into what's behind it. The data was encouraging; indie agencies are outperforming networks on career clarity, leadership trust, pay transparency and AI productivity. But we are all navigating what Major Players | B Corp™ coin "the great unrest". In short our people are more uncertain than ever. In response, our panellists all landed on the same theme, the only real antidote to uncertainty is trust. It has never been more important for your people to feel genuinely seen and valued. Here's how they are doing it: 1. Have the hard conversations especially about pay and progression. If it feels uncomfortable it's probably exactly the right conversation to be having. 2. Ask your people what they actually want rather than following trends on things like flexibility and benefits. You can make it meaningful and personal. 3. Know the specific ambitions of each of your people, build a long term career plan with each. 4. Make AI a team sport. But watch early for how it's affecting your culture, for better and for worse. 5. Invest in manager training for hard conversations as much as you're investing in AI. Great tech doesn't help if someone is unhappy about their pay and nobody knows how to talk about it. 6. Lean into process. People can get their head around "we can't afford pay rises right now", that's hard but understandable. What they cannot (and should not) get their head around is feeling like the process itself is unfair. Thats a trust, not a money problem. 7. Leverage the indie agency network. There's still a long way to go on representation, own it, but right now plug your underrepresented people into communities at Alliance of Independent Agencies. We were reminded again that in indie agencies we can sometimes feel alone, but we never are. Everyone in the indie community is always willing to listen and offer ideas. Thank you to everyone who attended for great energy, and to Rosa Rolo and George Poole for the data and Tomasz Dyl (Chartered Marketer, FCIM), Terry Martin and Becca Rawlings for being willing to tackle the hard stuff so openly. #IndependentAgencies #leadershiplessons #pivotforward
